융복합 시대에 기업의 문화경영 활동이 직원의 조직시민행동과 이직의도 등 조직 효과성에 미치는 영향에 대해 실증적으로 분석하였다. 특히, 커뮤니케이션의 매개적 역할에 주목하여 문화경영이 효과성의 행동적 차원에 영향을 구조적 모델을 통해 검증하여, 기업 문화경영의 가치와 중요성을 입증하였다. 분석결과 활동은 커뮤니케이션과 조직시민행동에 유의한 정적인 것으로 나타났다. 커뮤니케이션은 활동과 조직효과성 간의 관계에서 매개효과를 갖는 나타났는데, 특히 활동 자체가 이직의도를 감소시키는 것은 아니며, 활동을 도입하는 과정에서 이를 뒷받침할 수 있는 커뮤니케이션이 활성화될 때 이직률을 감소시킬 있다는 점을 의미한다.
