본 연구는 농촌지역 사회적기업 종사자의 셀프리더십이 조직성과에 미치는 영향에 있어 리더-구성원 교환관계와 임파워먼트의 매개효과를 검증하는 것이다. 종사자 289명을 대상으로 설문을 실시하였고 분석은 SPSS PROCESS macro 3.5사용하여 실시하였다. 연구 결과 셀프리더십은 유의한 영향을 미쳤고 셀프리더십과 조직성과의 관계에서 임파워먼트가 매개하는 것으로 나타났다. 결과적으로 사회적기업에서 셀프리더십 함양과 리더와 구성원간의 원만한 관계, 임파워먼트를 부여한다면 종사자들의 개인의 삶의 질 향상, 조직에 대한 애착심과 충성심을 통한 조직성과가 높아진다는 결과를 도출하였다. 이러한 토대로 종사자를 위한 정책 및 프로그램 개발이 필요함을 시사한다.
